Return-to-office models explained: a guide for large enterprises

The main RTO models

  1. Full mandate: Everyday in office.. Works when the work itself depends on being in one place; breaks when roles differ in how much collaboration they need and the policy ignores that.

  2. Structured hybrid: The company specific days, teams pick which ones. Works when teams depend on each other and need to overlap; breaks when nobody coordinates, so “flexible” quietly becomes random.

Employers often find the three-day model operationally attractive, since it reduces the utilization mismatch between fully flexible and full-time office models.

  1. Role-based presence: Requirements differ by function. Works when you can explain the differences; breaks when the logic starts to look like a pecking order.

  2. Fully flexible with guidelines: Employee-chosen days with minimum requirements, or shared expectations without tracked attendance. Works when teams are small and already coordinate well; breaks when teams outgrow informal coordination.

  3. Activity-based attendance: In-office for collaboration, remote for focus work.

Where large enterprises land

Company size shapes what’s feasible more than intent does. Smaller organisations embrace flexibility more easily, since fewer governance layers and less need for cross-team uniformity make it low-risk.

Large enterprises rarely have that luxury: at scale, the average lands closer to 2–3 in-office days a week, with the exact number set by role rather than a single company-wide rule.

Making any model actually work

The model on paper matters less than whether the space can absorb the model in practice. A structured hybrid policy with no visibility into real-time desk or room availability just relocates the coordination problem from “when do we come in” to “is there anywhere to sit when we do.”

WorkInSync’s scheduling algorithms exist precisely to take whichever RTO model an enterprise picks and turn it into a working floor plan, rather than a policy that looks clean in a memo and falls apart by Tuesday.
